“We’ve invested a lot of money but our managers still operate in the same old way.” Its a comment we hear a lot. And why many organisations turn to Chiumento for “high impact” interventions that equip managers and leaders to perform.
The problem is that many management training courses are delivered in a vacuum. Managers don’t know why they are there – or the impact the training is meant to have on the way they do things. So they turn up, listen, nod in all the right places and then go back to frontline and carry on as before.
Creating the right environment for development is as important as the intervention itself. Delegates need to understand the reasons why change is required and be clear that their performance will be judged on the new world not the old. Its what we often describe as “the price to stay”.
Learning needs to be embedded back into performance management – with sponsors taking an active part in evaluating the impact of training by observing behaviours and practice back in the workplace. Only in that way can you establish true ROI on learning.
- High impact interventions for managers and leaders
- Communicating the purpose of development within your overall business strategy
- Setting clear outcomes and deliverables and establishing a clear “price to stay”
- Involvement of sponsors in training evaluation
- ROI built in
Engagement goes way beyond loyalty. Our own research shows around 40% of UK employees want to change employer within the next 12 months. Yet only a fraction will actually do so. The rest stay on, take the pay but are not fully committed. We call them Corporate Prisoners.
Real enagagement is about the level of energy an individual is prepared to put into their job. Energised people care about your business, your clients and your reputation. They deliver great service and worry about quality. They overcome problems, show resilience when times are tough and flexibility when needed.
Many organisations invest heavily in developing skills and knowledge but people won’t perform unless they are energised to do so. We often call it the “Lauren principle”.
The biggest weakness in your performance process is amost certainly people, we see it a lot. Organisations who think the secret to performance management is a new system, process or both. Dig a bit deeper though and the reality is that there is often nothing wrong with the process that a few tweaks won’t solve.
The weakest link in the chain are usually people. Line managers who won’t have, or can’t have, effective conversations or don’t comply with the process. Or are happy enough to highlight the problems but see the solution as belonging to someone else – eg HR. We also encounter HR Managers who don’t know how to help their clients deal effectively with poor performers. “HR are risk adverse” being a common common complaint.
We help our clients tackle both the process and human side of performance management. Developing empowered managers and informed HR professionals who know how to coach and develop those with the potential to succeed. And the confidence to deal with those who can’t, or won’t, make it.
- Performance management process audits
- Training managers to deliver effective feedback and provide meaningful coaching
- Setting SMART objectives
- Development needs analysis and training plans
- Empowering HR to support the business to tackle performance
The world of work is changing faster than at any point in history. Technology, globalisation and demographics are just three of the things that have changed the rules of the game for ever.
Chiumento believe the era of the career ladder is over. Just like the “job for life” its a concept that has had its day. The problem is many workers haven’t adapted to the new world of work. As a result we are seeing more and more dissatisfaction as people fail to achieve traditional symbols of career success like promotions and pay rises.
To keep your team engaged and motivated you need to help them come to terms with the new career reality. A world where individuals need to own their career development and focus on the things that really motivate them. That way you get an engaged and committed workforce who love what they do and care about delivering great quality, customer service and results.
